The real problem
Most HR teams are not short of data.
The problem is having data that managers can actually use in real conversations.
A manager might notice that someone has gone quiet, become defensive, missed deadlines or lost energy. But without the right language, the conversation can easily become vague, awkward or avoided altogether.
So the problem grows, trust drops, and friction builds. A good person starts to disengage. HR is called in late, not to prevent the issue, but to manage the fallout.
What is often missing is a clear way to talk about motivation.

Motivation is different.

Personality helps explain how someone tends to behave.

Motivation helps explain what gives or drains their energy right now.
That matters because motivation is not fixed. It can be measured, understood and discussed. When a manager understands what drives someone, the conversation changes.
It moves from: “You seem disengaged.”
To: “Something important to you may not be being met here. Let’s understand what is going on and what would help you do your best work.”
That is a very different conversation - and it is often the conversation that changes behaviour.

The real problem isn't insight. It's what happens without it.
When managers don't understand what's driving someone, conversations get vague, softened, or avoided altogether.
Frustration builds. Trust quietly erodes. A strong person starts to disengage and nobody can quite explain why. Stress rises. People leave. Conflict goes unresolved.
And HR is called in — not to prevent the problem, but to manage the fallout.
Most profiling tools describe how someone behaves. They don't explain what that person needs, what's missing, or why the same pattern keeps showing up.
So managers are left with observations but no language. Concern but no evidence. Intention but no structure for the conversation.

Motivation is different.
Unlike personality, motivation isn't fixed. It can be measured, understood, and developed — like a skill.
When a manager understands what actually drives someone, something shifts. The conversation moves from "you don't quite seem yourself lately" to something specific, honest, and genuinely useful.
That changes the role of management — from managing underperformance, to understanding and resolving what drives it.
And it changes the role of HR — from picking up the pieces, to getting ahead of the problem.
